You don't *have* to hire any of them if you're feeling brave and want to go it alone with just Chezni and Midia, but honestly, having them around makes things a lot easier. A couple of things to keep in mind: you can't change their gear or teach them new spells, but you *can* level them up and boost their spiritual affinities. Most mercenaries, once recruited, can be hired again later using an S Tavern or the Hire spell. There are two exceptions, though. The Razav brothers need to be freed from their hideout using the boat to be re-hired. And Nails? Well, Nails is a bit special and won't show up in taverns or with the Hire spell. You'll have to go back to where you first met Nails to get them back on your team.
Oh, and a fun little bonus: any mercenaries you've hired will show up in the ending, cheering you on and telling you how awesome you are. Pretty neat, right?
When thinking about mercenaries, I mostly consider how strong they are when you first meet them and when they become available. Their individual stat growth can really change things, so even a mercenary who seems a bit weak early on can become a powerhouse with enough leveling.
Your needs from mercenaries also change as you play. Early on, when Chezni and Midia are still getting their footing with spells and gear, your mercs might be your main damage dealers or provide crucial support spells you don't have yet. Later, as your main characters get more powerful and learn more spells, your mercenaries might shift more into a support role, healing or adding some extra damage.
Take Zuran, for example. He joins early and brings some great group-attack magic, plus the DFup spell. At that point, your main characters likely don't have DFup, and their area attacks are limited. If Zuran joined much later, with better gear and higher stats, I might not be as impressed with his spell list or damage output. It's all about when and how they fit into your team!
